The digest

Shekhar Natarajan welcomes Javier Bajer, a culture architect and cognitive psychologist, to discuss the future of work, culture, and purpose. Bajer, with a PhD in cognitive psychology and extensive experience in organizational transformations, shares his unique perspective on how humans can thrive in an increasingly automated and complex world.

The Problem with Traditional Change Management

Bajer begins by challenging the efficacy of traditional change management approaches. He argues that methods like surveys, focus groups, and PowerPoint presentations, which often focus on publishing values and mission statements, have consistently failed to drive meaningful change. "That hasn't worked ever," he states, emphasizing that humans don't change simply because they are told to. He draws a parallel to parenting, noting that telling children to change or removing their iPads doesn't fundamentally alter their behavior. Similarly, police forces installing cameras to deter speeding only see temporary compliance, not a genuine shift in understanding the danger.

Bajer asserts that humans are far more complex than rats in a Skinner box, and simplistic carrot-and-stick approaches are ineffective. He defines culture not as what's written on a poster or in a CEO's speech, but as "the aggregate of all the conversations that exist in a given environment." To truly understand and change a culture, one must immerse themselves in it, observing and participating in these conversations without preconceived notions. He recounts his experience as an undercover policeman in the UK, where he learned that genuine insights into behavior come from living within the system, not from external observation or surveys.
